Organizational Control Congruence and its Influence on Individual and Team Outcomes

This paper examines how congruence in perceptions of enacted managerial control between team managers and team members influences individual job satisfaction and team performance. Building on recent critiques of control theory’s controller-centric bias, we theorize and test the distinct effects of controllees’ perceptions and two types of perceptual congruence—communicational and evaluational. Drawing on data from volunteer teams in a large nonprofit, we explore how control style and personal fit moderate these relationships. Our findings aim to advance understanding of the socially constructed nature of control and the critical role of perceptual alignment in team contexts.
